REIMAGINING THE TALENT SEARCH EXPERIENCE FOR THE DISCOVERABILITY OF QUALIFIED JOB CANDIDATES

Abstract
This thesis addresses inefficiencies in hiring systems for early-career candidates in non-STEM fields. Current processes, dominated by Applicant Tracking Systems (ATS), maximize efficiency but reduce transparency, discoverability, and applicant trust. Practices once central to fairness, such as acknowledgment emails and feedback, have largely disappeared. The proposed project develops an Accountability- Centric Hiring System Model (ACHSM) to reframe hiring as a socio-technical system balancing recruiter efficiency with applicant accountability and transparency.Research methods include surveys with recruiters and applicants, affinity mapping, and persona/ journey creation to identify pain points and needs. Insights will be synthesized into the ACHSM, which will guide the design of a proof-of-concept prototype.
The prototype aims to illustrate how accountability practices, such as personalized acknowledgments, timely status updates, and structured feedback, can be integrated into a hiring platform without sacrificing efficiency.
The goal is to ensure applicants feel that they matter and to reduce recruiters’ workload, using thoughtful, human-like automation to improve communication rather than introducing more AI complexity. Validation through usability testing will assess fairness, usability, and satisfaction. Accountability Centric Hiring System Model (ACHSM) is not a product. It is a way of thinking, planning, and structuring hiring. Grounded in research, systems thinking, and design-management principles.
